| 内容記述 | 本研究の目的は、女性の精神保健福祉士のキャリア発達とキャリア発達におけるディレンマを明らかにすることである。精神保健福祉士としての勤務経験のある10名の女性へのインタビュー調査後逐語録にし、分析した。その結果、キャリア発達はワークライフバランスを重視し、ディレンマは、8つカテゴリーが抽出され、「希望する職業キャリア」と「ライフイベントによって変化した周囲からの評価や家族の求める性役割」の間で起こり、その要因の1つに「女性の精神保健福祉士が培った性別役割分業意識」が影響していた。また、女性の精神保健福祉士が持つレジリエンスによってディレンマの解消を目指していることも明らかとなった。 女性の精神保健福祉士のキャリア発達におけるディレンマの解消のためには、①女性の精神保健福祉士のキャリアモデルの構築と共有する機会の促進、②教育における意識形成、③社会全体の意識改革が求められる。日本の施策は女性のエンパワメントが達成されるか、構造的性差別や性別役割分業意識が施策の成り立ちに含まれていないか注視する必要がある。そのためにも、少ないとされる政治的場面、教育分野への女性の参画が望まれる。これらの中長期ビジョンで展開される社会変革は、女性の精神保健福祉士のレジリエンスを高め、ディレンマの解消につながるだけでなく、男女共同参画社会の実現に繋がると考える。 The purpose of this study is to evaluate the dilemma faced by female mental health social workers in Japan in terms of their career development. Having conducted interviews survey of 10 women who had worked as mental health social workers, we analyzed the transcriptions of these interviews. Our analysis revealed that work–life balance determined career development.The dilemma was segregated into eight categories, which ranged from “desired professional career” to “surrounding evaluation and family-seeking gender roles changed by life events.” Another category included in this classification was “awareness about gender-based division of labor among female mental health social workers.” It was also revealed that female mental health social workers have been attempting to eliminate the dilemma through resilience. To eliminate the dilemma persistent in the career development of female mental health social workers, the following initiatives are essential: (1) Constructing career models for female mental health social workers and the promoting opportunities to share; (2) Educating people and spreading awareness; (3) Increasing the society’s general awareness levels on this topic. It is necessary to closely consider whether women empowerment has already been achieved in Japan’s social system or whether structural sexism and gender-based division of labor are not included in the structure of Japan's system. Ideally, women should participate in the political sphere and the education system; however, such participation of women is rather infrequent in Japan. I believe that these social changes, developed through short- and long-term visions, will increase the resilience of female mental health social workers and eliminate their career development dilemmas; furthermore, it will lead to the realization of a Japanese society characterized by gender equality. |
